An ongoing process, not an annual exercise
The Academy believes that organizational performance is achieved through the alignment of strategic objectives, departmental goals, individual accountability, and continuous improvement. Performance management is treated as an ongoing business process rather than an annual administrative exercise.
10.1 Purpose
- Align employee objectives with corporate strategy
- Monitor operational and financial performance
- Encourage accountability and ownership
- Support continuous professional development
- Reward high performance
- Identify capability gaps
- Drive organizational excellence
10.2 Performance Philosophy
- Alignment with Strategic Objectives
- Measurable Outcomes
- Continuous Feedback
- Coaching and Development
- Accountability for Results
Performance discussions focus on future improvement rather than solely evaluating past performance.
10.3 Performance Management Cycle
Phase 1 — Goal Setting
Corporate KPIs are established, department KPIs are cascaded, individual objectives are agreed, and development plans are created.
Phase 2 — Quarterly Reviews
Managers review progress against KPIs, operational challenges, capability gaps, and development actions.
Phase 3 — Annual Evaluation
The annual review measures achievement of objectives, demonstration of CPA values, leadership behaviours, business contribution, and future potential.
10.4 KPI Framework
Every position has KPIs linked to one or more of the following categories:
- Financial: Revenue, Gross Margin, Profitability, Cost Control
- Customer: Client Satisfaction, Repeat Business, Referral Rate, NPS
- Operations: Delivery Quality, Project Completion, On-Time Performance, Error Rate
- People: Employee Engagement, Learning Hours, Retention, Internal Promotion
- Growth: Innovation, New Services, Strategic Partnerships, Digital Adoption
10.5 Performance Rating
CPA uses a five-level rating scale:
| Rating | Description |
|---|---|
| 4 | Exceeds Expectations |
| 3 | Meets Expectations (100%) |
| 2 | Improvement Required |
| 1 | Unsatisfactory |
10.6 Performance Improvement
Employees below expectations receive a formal Performance Improvement Plan (PIP) that includes:
- Clear objectives
- Coaching sessions
- Required training
- Review milestones
- Final assessment
The objective of the PIP is capability improvement, not disciplinary action.
